Why Voice AI is the most transformative technology to hit hiring

Greenhouse Head of Voice AI Ophir Samson spent three years building voice AI hiring technology. Here’s why he’s convinced it belongs in a different category from every wave of hiring tech that came before it, and what teams risk by treating it like another efficiency tool.
I’ve spent the last three years building voice AI hiring technology, so I’ll say this plainly: most of the tech that hiring has adopted since the early 2000s made the process faster without changing what it fundamentally is. Applicant tracking systems, video interviewing, assessment platforms, sourcing engines, scheduling automation.
We digitised the CV, the interview room, the calendar invite and made each one quicker to get through. But a phone screen conducted over video is still a phone screen, and a CV parsed by software is still a CV being read.
Two decades of hiring technology made the process faster. Voice AI hiring, which makes two-way voice AI interviews at the top of the funnel possible, is the first wave to change what a step in hiring actually is.
That’s the distinction worth sitting with. And it’s why I think voice AI interviewing belongs in a different category from everything that came before it. What that shift comes down to is simple: every candidate gets a real chance, and hiring teams get a real signal.
What makes voice AI interviewing different from past hiring technology
Voice AI interviews hold a spoken conversation with a candidate, listening, responding and following the thread as the conversation unfolds. What makes that a category shift rather than another efficiency tool is the door it opens: for the first time, a conversation can happen at the top of the funnel without a recruiter having to conduct each one individually.
Consider what that makes possible. Recruiters are concerned they’re filtering out and missing out on qualified candidates – only 21% of recruiters aren’t worried about this, according to the 2026 AI in hiring report. And with AI making polished submissions effortless, the CV no longer tells you who’s genuinely strong. A role that draws hundreds of applicants has always forced the same brutal triage, because there is no world in which a small team calls all of them. Most applicants get a CV screen and a templated rejection, and the person who may present poorly on paper but is genuinely strong never gets a chance.
Voice AI hiring changes the equation. Every candidate can have an in-depth conversation – and finally have a chance to showcase their experience.
When a conversation is no longer the bottleneck, the whole funnel is up for reconsideration: wider at the top, no heavier lift and decision-making signal coming from the interview rather than a piece of paper. The candidate gets a chance they’d never have gotten. The recruiter gets signal a CV could never carry. This is a different process, one the old constraints never allowed.
The importance of responsible voice AI interviewing design
This new capability is exactly why the design decisions matter – responsible design is what separates a lasting shift from a fad that fades.
There is real risk to consider. Of course it is possible to just point AI at the funnel, let it score everyone and call it progress. It isn’t. Speed without verification is a fast way to make decisions you can’t defend later, and hiring is one of the few functions where an indefensible decision carries legal, ethical and human weight all at once.
The real danger is letting the technology make the decision. A conversation at scale is a breakthrough. A judgement at scale, with no human accountable for it, is a liability waiting to surface.
Candidates see this coming, too. They aren’t anti-AI, but they are anti-mystery: they use these tools themselves and want to know what you’re using, when and where a human is involved, and why. As Hung Lee, editor of Recruiting Brainfood, puts it: “The signals of quality employers once relied on can no longer be assumed … and the profession has to find explainable new ways to identify true fit.”
A voice AI interview that conducts a screening call and passes clear evidence to a recruiter meets that standard. One that silently ranks and discards people with no visibility into why ends up in a headline, a lawsuit or an audit finding. The technology is the same. The design decision is everything.
What good voice AI interviewing looks like
Great candidates are already in your pipeline – the challenge is surfacing who they are in a sea of hundreds or thousands of applicants. That’s the bar we set building Greenhouse Voice AI.
Done well, the technology does three things:
- Interviews on the candidate’s schedule. In a two-way Voice AI interview, a candidate talks through their experience on their own schedule, showing more than a CV and asking their own questions about the role, instead of disappearing into a pile.
- Produces evidence, not a verdict. Greenhouse Voice AI runs the first-round conversation using questions and scoring criteria your team defines, then delivers a written evaluation and rationale into the hiring workflow with a full audit trail.
- Keeps scoring accountable. Interview scores are based on what candidates say, never on accent, tone, fluency, pace, personality or confidence. Every score is independently audited for bias by Warden AI each month.
What it never does is decide. It surfaces signal; a human makes the call on who advances. That line, drawn deliberately, is the whole design. A consistent conversation produces comparable signal, and comparable signal is what lets a recruiter or hiring manager make a confident, defensible decision.
How Greenhouse Voice AI helps hiring teams
There’s an understandable fear that a technology like this is aimed at the recruiter’s job. I’d argue the opposite. Voice AI takes on the part of the work that was never really recruiting, the mechanical repetition of scanning CVs and doing interview screens dozens of times a week, and gives the team back time to do what it does best:
- Attention returns to the work that needs a human. Hours spent grinding through a flooded top of funnel go back to hiring manager relationships, calibration and pipeline strategy.
- Better hires surface, instead of simply faster ones. With more applicants heard rather than triaged on paper, teams evaluate a wider, stronger pool and catch the people a CV filter would have missed.
- Decisions hold up to scrutiny. With transcripts, written rationale and monthly bias audits behind every evaluation, a team can show what was decided, by whom and why, which is what stands up under an audit or a candidate challenge.
Voice AI is the intelligent partner that clears the noise at the top of the funnel so a recruiter’s judgement lands where it matters most.
The honest case for voice AI hiring
I opened by saying voice AI hiring belongs in a category of its own, and I meant it. The reason that matters most isn’t the flashy one, but it’s the one that holds up over time.
Any team can point AI at the funnel and move faster. What’s hard, and what actually lasts, is doing it in a way you’d still stand behind after a candidate challenge or an audit. That’s the version worth building, and it’s the only one hiring teams will still be glad they adopted three years from now.
We built Voice AI to be that version. Every candidate gets a real chance to show more than a CV. Every recruiter gets a real signal to make the call. We built it this way because it’s the only design that delivers on the promise.
The teams that move first on this will have quietly rebuilt the front door of their hiring process into something it’s never been able to be before. That’s worth being early for.
FAQs
What is voice AI hiring in recruiting?
A two-way voice AI interview at the top of the funnel, using questions and scoring criteria your team defines. It hands a written evaluation and rationale to the recruiter, who decides who moves forward. Every candidate gets a chance; the recruiter gets the signal.
How does Greenhouse Voice AI work?
Voice AI runs the first-round conversation on your team’s questions and rubric, then delivers transcripts, per-question scores and written rationale into the hiring workflow with a full audit trail. The recruiter reviews the evidence and decides who advances. Voice AI evaluates what a candidate says, not how they sound, and never makes the decision. It’s currently available to purchase for NA, EMEA and APAC employers.
How is voice AI hiring different from earlier hiring technology?
Earlier technology made existing steps faster without changing them. Voice AI hiring changes the step itself: for the first time, every candidate can have an in-depth, two-way conversation at the top of the funnel without a recruiter conducting each one by hand, surfacing strong people a CV filter would have missed. Unlike a one-way video screen or a text chatbot, the interview adapts to each candidate’s answers and follows up in the moment, then hands clear evidence to a recruiter who owns the decision.
Does voice AI replace recruiters?
No. It takes on the repetitive screening work at the top of the funnel so recruiters get back the work that needs them: hiring manager relationships, calibration, pipeline strategy and the conversations where judgement matters most. Voice AI surfaces candidate signal and organises the evidence; the recruiter decides who advances.
Is Greenhouse Voice AI fair and compliant?
Greenhouse Voice AI scores against a rubric your team defines, and keeps full transcripts and audit trails. It is independently audited for bias monthly by Warden AI. It evaluates what a candidate says, not how they sound, and a person makes every advancement decision.
